CFO role and responsibilities

Titles vary by builder, but the Chief Financial Officer is the financial leader of the company: cash flow, debt and capital, financial reporting, budgeting, and the finance and accounting team all roll up to them. That means building the annual budget, managing banking and lender relationships, overseeing accounting and FP&A, keeping land and development spending disciplined, and giving the CEO and ownership a clear, honest picture of where the company stands.

At public builders the CFO also answers to investors and auditors, with quarterly results to report and earnings calls to prepare for. At private builders the reporting line runs to the CEO and ownership, with tighter focus on cash, land carry costs, and keeping the business funded through every phase of the cycle. In smaller companies the CFO may still be hands on with the close and the budget; in larger ones the role is leading the finance organization and shaping capital strategy.

What homebuilders look for in a Chief Financial Officer

When a builder hires a Chief Financial Officer, accuracy and judgment matter most. Owners and CEOs look for finance leaders who have kept a builder funded and profitable through a full housing cycle: managing cash, controlling costs, and backing land decisions with disciplined underwriting.

They want someone who has built a strong finance team, hiring and developing controllers, FP&A staff, and accounting managers rather than doing every analysis personally. Capital relationships count heavily, including experience with banks, credit facilities, and land banking partners. Credibility with lenders and the board rounds out the picture, plus the ability to turn the numbers into decisions the operations team can act on. A CFO the CEO trusts with the truth is the one who gets the offer.

How this role differs from a VP of Finance or Controller

A Controller typically runs the accounting function: the monthly close, financial statements, audits, and compliance. A VP of Finance usually adds budgeting and forecasting, managing the FP&A process and supporting the CFO. The Chief Financial Officer owns the full financial strategy: capital structure, lender and investor relationships, cash management, and advising the CEO and board on the company’s biggest financial decisions.

In smaller private builders the roles can blend, with the CFO still close to the close. In larger companies they are distinct positions, and the step up to CFO usually requires proving you can think like an owner, not just report the numbers.

What affects Chief Financial Officer salary?

Two executives with the same title can earn very different compensation. The reason is scope. A CFO at a 500-closing-a-year regional builder and one at a builder closing thousands of homes a year across multiple markets manage very different levels of capital, debt, and complexity. The low end of the range tends to reflect smaller regional builders and narrower scope; the high end reflects larger builders, broader financial responsibility, and more competitive markets.

Scope matters beyond closing volume. Revenue and balance sheet size, debt facilities, land portfolio value, number of entities, and the condition of the company can all move compensation. A CFO stepping into a capital raise, a refinancing, or a turnaround can command a premium because the role demands judgment under pressure, not just steady-state management.

What separates pay levels for a Chief Financial Officer

The difference is rarely the title. It is the scope. The CFO base salary range in homebuilding is wide, but where an offer lands still comes down to the builder: company size, revenue, and the complexity of the balance sheet. At the lower end of the range you will typically find a CFO at a smaller regional builder with a leaner finance team and a simpler capital structure. At the upper end, you will find larger builders, multi-entity organizations, bigger debt facilities, and responsibility for a finance team across the company.

The factors that move a candidate up the scale: company size and revenue, debt and land portfolio responsibility, team size, capital markets and lending relationships, experience through a full housing cycle, and a record of keeping a builder funded and profitable through good markets and bad. A CFO who has managed capital through a downturn commands a premium because boards are paying for steadiness when it matters most.

What can push compensation above the range

Some situations justify pay above the published range. Builders preparing for a sale, a recapitalization, or an aggressive growth plan will pay a premium for a CFO who has been through it. Turnaround situations, complex debt refinancings, and multi-entity organizations all stretch the role beyond the typical scope.

Candidates who combine technical accounting depth with real capital markets experience are priced accordingly. And a CFO with a proven record of guiding a builder through a housing cycle, protecting cash and keeping lenders confident when the market turns, will often land above range because the board is buying security, not just reporting.

How Chief Financial Officer bonuses and equity work

Target bonuses for Chief Financial Officer run 1 to 3X base salary, plus equity. Payouts are usually tied to measurable outcomes: profitability, cash flow, debt management, budget performance, and the accuracy and timeliness of financial reporting. At public builders, restricted stock or long-term incentive plans often make up a significant part of total compensation.

One caution that applies at every level: a large target is only worth what the payout history supports. Ask how often targets were actually paid before you treat the number as real.

What candidates should ask about the bonus

Target bonus multiples only tell part of the story. Before accepting an offer, candidates should ask how the bonus has actually paid out over the last two to three years.

Ask what metrics drive it, and where the thresholds and caps sit. Find out how much of the payout is formula-based versus discretionary. And ask how the equity works: vesting schedules, performance conditions, and what happens on a change of control.

Also clarify timing: when the bonus pays out, and what happens on a mid-year hire or an early exit. A 2X target that has never paid above 1X is not really a 2X target.

How to use this salary range

If you are hiring: benchmark your offer before you lose a finalist over compensation. If your offer sits below the range for the scope you are hiring, the market will tell your candidate.

If you are a candidate: use the range to evaluate an offer, then dig into the full package. Bonus metrics and payout history, equity or profit participation, auto allowance, and long-term incentives matter as much as base salary.

Chief Financial Officer Salary FAQs

What is the average Chief Financial Officer salary in homebuilding?

Chief Financial Officer base salaries in homebuilding range from $200,000 to $350,000. We describe the range rather than a single average because two CFOs with the same title can carry very different levels of scope and responsibility.

How much bonus does a Chief Financial Officer get?

Target bonuses run 1 to 3X base salary, plus equity. Payouts are usually tied to profitability, cash flow, debt management, and budget performance. In a strong year, bonus and equity can meaningfully increase total compensation.

Do Chief Financial Officers get equity?

Typically, yes. Public builders offer restricted stock or long-term incentive plans, while private builders offer profit participation or phantom equity arrangements. The structure differs, but equity participation is standard at this level.

Do Chief Financial Officers get a company vehicle?

Usually. A monthly auto allowance or company vehicle is standard at the executive level in homebuilding.

What can push CFO pay above the published range?

Builders preparing for a sale or recapitalization, turnaround situations, complex debt refinancings, and multi-entity organizations can all justify pay above the range. A proven record of guiding a builder through a full housing cycle commands the strongest premium.

Is the compensation data current?

Yes. We publish a new edition of our compensation report every year, and this page is updated with it.

Why is this CFO salary range lower than what public homebuilder CFOs earn?

CFOs of the largest public homebuilders have their compensation disclosed in proxy statements, and it typically runs well above this range because of large equity grants. These figures reflect private and mid-size builders, where pay is not publicly disclosed and is based on actual placements and accepted offers.

Common backgrounds for Chief Financial Officer hires

Most Chief Financial Officer hires in homebuilding come up through finance: Controller, VP of Finance, or a division finance leader who has owned budgeting and forecasting at real scale. Builders hiring from outside usually pick candidates from another homebuilder or a closely related industry such as real estate development or construction.

For candidates mapping a path into the role, the milestones that matter are owning a full budgeting process, managing a finance team, and navigating banking and lender relationships through a full housing cycle. Those three experiences are what hiring teams screen for.
